Winning the War for Talent in 2021

As the competition heats up among industries to snag the best of the best to fill open roles, it’s becoming more clear we are experiencing a “War for Talent.” The phrase “War for Talent” is not a new term in the recruiting industry, as it was first coined in 1997 by Steven Hankin of McKinsey. In their 2001 book The War for Talent, authors Ed Michaels, Helen Handfield-Jones, and Beth Axelrod predicted that “the make-or-break for firms in the next two decades would be the ability to attract, develop, and retain talent.” In 2021, we’re in the thick of that battle, struggling to beat out the competition and win over top talent. Though there is an uptick in hiring across the board, with a closer look you’ll see just how small the market is when targeting top-tiered talent with niche skills and specialties. With over 7 million jobs recently posted online, the industry is experiencing an abundance of open roles and a lack of qualified candidates to fill them. In light of this sudden and increasing need for talent, job seekers are left with the upper hand. In today’s market, when it comes to winning the war for talent, employers need to take meaningful action by offering unique benefits, remaining flexible, improving branding, and focusing on retention post-hire.

Roll Out the Red Carpet

The current job market is in the hands of the job seekers — so it’s important to get to know your audience. Millennials for example, (who in just five short years will comprise almost 50% of the workforce) have different expectations for jobs than their predecessors did. 86% of Millennials put values, like respect for peers, before salary and 82% prefer to work from home at least one day a week. Now more than ever, hiring managers and companies need to be rolling out the red carpet and concede to the demands of those on the job hunt. Large, leading tech companies such as Amazon, Google, Microsoft, and Facebook have been perfect examples of this in the past as we’ve seen them building, buying, or rehabbing office spaces to make them attractive and appealing to workers. However, today’s climate calls for a little more creativity as the majority of companies and candidates are switching to the work from home model, making fancy office spaces obsolete. Companies are now branching out, offering new incentives like Peloton bikes, paid time off for mental health, additional vacation days, raises, and bonuses to keep their employees motivated and happy. Unfortunately, if you’re not doing your homework to find out what benefits your employees actually care about, you’ll be taking a shot in the dark. 

Poaching and persuading top talent isn’t an altogether new concept but with today’s market, it’s now become a crucial part of everyone’s talent search. The rule of thumb when recruiting for top talent while competing in any industry is to assume there is always another offer on the table. Whether the candidate is actively interviewing for other roles or gets offered a promotion/raise by their current employer when handing in their notice - push your boundaries and dive deep to find what you can offer that no one else will. 

Be Flexible & Act Fast 

With so many competing offers and employers incentivizing candidates to stay where they are - quick decisions in the hiring process are crucial. Just imagine, while a hiring manager is contemplating possible,  better candidates, the perfect candidate they let go cold is accepting another offer. With the majority of talent currently working from home, the process of taking an interview during the day has become a breeze. Candidates can resign from their current position and start a new one with the simple act of shipping back one laptop and receiving another in its place. This simplified and fast-acting turnover is exactly why it is imperative to remain flexible, open, and decisive when recruiting top talent. 

The flexibility shouldn’t stop there. Being open to offering a flexible schedule in today’s market is another “must-have” on a majority of applicants’ lists. It’s been reported that “up to half of employees might quit their jobs if remote or hybrid work arrangements are not provided post-pandemic.” Due to this new norm, industries across the board are now competing on a national scale rather than with their local markets. By choosing not to employ remote workers, you are actively limiting your candidate pool. Offering a flexible work schedule is becoming non-negotiable when keeping up with the competition. With job seekers in the driver’s seat and in a position to make demands, hiring managers need to be listening. 

Step Up Digital Branding & Awareness

Enticing a candidate to join a new company goes beyond what’s written on an offer. Most potential hires are conducting their own research on companies they’re looking to join, digitally. With the internet as the new marketplace, it is absolutely crucial to have a stellar online reputation and top-notch digital branding in place. As a simple fact of life, first impressions are everything - and more often than not, that introduction doesn’t come straight from a company email. 

When a candidate is deciding if they should apply to a company, their first instinct will be to dig up some background information and see if they can picture themselves at the company. Ensuring consistent, clean, and up-to-date branding across all platforms positions you as a well-oiled machine, and instills a sense of confidence - which will result in more applicants. 

Beyond consistency and aesthetics in branding, companies should be going above and beyond to create buzz in their industries. PR initiatives and posting exciting company news online can get job seekers’ attention and spark a good impression before they even land on your website/social channels. Another common way candidates look into a potential employer is through their online reviews and testimonials. This goes without saying, but poor reviews are one of the most passive reasons top talent will walk away from a job offer or even an initial interview. Open the door to communication by conducting exit interviews with employees leaving the company to uncover and address issues before they affect your incoming talent. Better yet, encourage satisfied customers to leave a positive review about their experience.

Invest in Training

With the added competition of today’s recruiting market, it’s important to remember that your job isn’t done when a new hire is made. In some cases, this is when the real work begins as your focus shifts to retaining that hire. One of the best ways to ensure retention of new hires is training, training, training! Investing in thorough and continued training programs is crucial in today’s market when the act of making the initial hire is already such an uphill battle. Hiring professionals agree that “in every industry and sector, among companies large and small, a new conversation must occur as upskilling and reskilling become the new norm.” Employers need to be more proactive by providing employees with the resources and time needed to learn the material and skills. Companies can focus on creating their own internal training that’s specific to their processes by including real on-the-job examples. The biggest mistake you can make after landing a top talent hire is to go into their employment blindly. Do your research and leverage tried and true methods to make sure you retain that expertise in-house.

2020-2021 Blue Signal Virtual Summit Awards

In 2020, Blue Signal expanded its recruiting team to 24 full-time recruiters, brought on an additional 3 operations team members, and awarded several promotions to some of its senior team members. We placed over 300 qualified candidates in exciting new roles, and despite the difficult circumstances brought on by Covid-19, we were able to exceed our annual revenue from 2019. This year our annual Blue Signal Summit looked a little different as it was held virtually, rather than in-person in Scottsdale, Arizona. None the less, we were elated to come together to review our record-breaking 2020 awards and discuss big plans for 2021 and beyond.

If it weren’t for our incredible leadership, we would not be where we are today. At the Summit, Blue Signal Owner and Executive Vice President, Matt Walsh, announced several awards to recognize some of our top performers and exemplary mentors.

Within his first two years in the industry, Ryan Walsh has achieved the awards for Top Cash-In and Top Billings two years in a row - a feat unheard of in recruiting. This past year he was promoted to Senior Recruiting Manager for his diligence and eagerness to share knowledge with junior members of the team. While accepting his award, Ryan took the time to thank his team and the fellow recruiters that worked together on split placements that all contributed to securing these milestones. He also gave a special shoutout to our Project Manager Kimberly Sjurson, who was brought on just six months ago and has truly made a huge impact at Blue Signal through her hard work and dedication.

In his announcement, Matt congratulated Jonathan Lee with the nickname “Jonny Excellence,” as this award was created specifically with him in mind. Matt voiced his appreciation of all Jonathan’s support, as he is always there to help with the most positive attitude and continues to put in the extra mile in all he does. As the first recipient of the Best Support Award at last year’s summit, it comes with no surprise that Jonathan is yet again acknowledged for his hard work. Jonathan is constantly focused on excellence for himself and the team and is truly a beacon of the word. We’re extremely grateful to have Jonathan as part of the team!

Top Contractor Billings 2020 - Kelsey Campion

With over $100K in contractor billings, Kelsey Campion secured the award for the Top Contractor Billings in 2020. Matt said it best when he described Kelsey as an “absolute machine” when it comes to contract roles. He mentioned her extreme dedication and work ethic as she is always making herself available by working nights, weekends, and holidays to secure her roles and keep pushing for more. Kelsey’s efforts this year played a huge part in Blue Signal being recognized as part of Forbes’ annual list of America’s Best Temporary Staffing Firms for 2020. We don’t know how she does it, but she continues to improve and outperform her personal records on a regular basis.

In order to recognize Brent Stokes’ mind-blowing performance, this award was newly created to recognize his achievements as a new member of the Blue Signal team. With almost 4 years of recruiting experience behind him, Brent joined Blue Signal in February of 2020 and was able to secure over $300K in total billings in the remaining 10 months of the year. In his speech, Matt congratulated Brent on all he has accomplished and shared his appreciation for Brent’s dedication to learning, and for serving as a role model for others to learn from. We hope to replicate this kind of success and drive in future recruiters to come.

How America’s Most Popular Companies Are Winning the War for Talent

LinkedIn recently released its report listing the Top Attractors, the US-based companies with the strongest power to attract top talent. This list of the 40 most popular companies was compiled from billions of actions of job applicants, employees, and industry professionals. How does a company become a Top Attractor—the employer equivalent of a celebrity?

 

Their brand is idealism.

The main driver behind the success of Top Attractors is not their financials—or even their products—so much as their mission. Top Attractors have powerful branding that supports a lofty mission statement.

In 2009, Simon Sinek gave a clairvoyant TED Talk that described how the top companies of the last decade had succeeded in doing the impossible. It was called Start with Why, and it described how “people don’t buy what you do—they buy why you do it.” Many Fortune 500 companies have a large market share but fail to inspire top talent because people cannot trust or connect with their vision. On the other hand, Top Attractors want to change the world, and they convey it clearly to their customers.

Two-thirds of the companies on the list are run by founders. This is important: entrepreneurial founders have strong ideals and a gift for inspiring people with their mission. Elon Musk famously said he focuses on company rules at Tesla, because company ideals are “fairly obvious.” But even at Tesla, lofty ideals reign supreme. Elon Musk excels in harmonizing an environmentally friendly problem-solving message with beautiful technology that customers feel good supporting: stylish electric cars, affordable solar panels, reusable rockets, and self-driving technology.

Uber describes its mission directly in its job descriptions, offering applicants “the rare opportunity to change the way the world moves. We’re not just another social web app, we’re moving real people and assets and reinventing transportation and logistics globally.”

 

Top Attractors create meaningful buzz.

Company size matters a little, but not much. The more important factor is their reach. These companies employ just 1.6 million people altogether. By contrast, the #1 Fortune 500 company (Wal-Mart) employs 2.1 million people worldwide, more than all 40 Top Attractors put together. However, the company has to have a big enough reach to create buzz and reach people deeply and often.

Even the most popular companies are not above negative press. The New York Times sharply criticized Amazon in 2015 for its “bruising workplace,” and Tesla faces possible bankruptcy if its Model 3 does not perform to standards. Apple has showed up in the media several times for horrendous factory conditions in China. But these same companies know that if people believe in them strongly enough, no bad press is strong enough to deter them.

Many of the founder-CEOs are household names: Mark Zuckerberg, Bill Gates, Elon Musk, and Jeff Bezos. People follow them on social media and know what they think about politicians. They make outrageous claims about what projects they plan to tackle next. Sometimes they even tweet back. By comparison, Wal-Mart, Exxon Mobil, and CVS Health from the Fortune 500 list are faceless—and faceless corporations are not popular with many people.

 

Glamorous employers are stylish, surprising, and almost always B2C.

People want to work for the brands that make products they love, and so consumer-facing brands dominate the list. Out of the top 10 companies, 9 are omnipresent B2C brands, like Google, Facebook, Apple, and Amazon. All invest heavily in delighting customers and providing a seamless user experience loaded with helpful, free features. Their brands prioritize sleek innovation. People trust them because they always seem to be ahead of the curve.

Consumer products have the power to be status symbols, which holds incredible brand power. By contrast, B2B companies have a much harder time attracting top talent through brand value. People want to work for the companies whose mission and products align. Salesforce and Tableau are two notable exceptions. They achieve high brand visibility by putting themselves in front of top employees every day with a fresh, sleek product line and a forward-thinking philosophy.

The element of surprise is fundamental to these brands. Apple’s culture of innovation has trained people to expect to be surprised and amazed at every new product. Each of the Top Attractors has magic in their brand, an appearance that they can do the impossible. This also drives competition. When competitors fail to delight and surprise their customers, Top Attractors gain both customer base as well as top talent looking to make a move to more exciting and popular companies. They are not loyal to the product as much as they are to the company and what it represents.

Pressure is intense inside the halls of Top Attractor companies. Less than 15% of Amazon’s workforce survives beyond the 5-year mark. Even with huge perks, the fast-paced workplace forces many employees out after a short stint. Not only that, but salaries are not always the highest in the industry.

How do these popular companies continue to attract the best of the best? Because even a few years at a rockstar company like Facebook or Amazon can guarantee an employee success for years after they leave. The talent war has many layers, and companies compete strongly for alumni of top-performing companies to get access to their skills. Therefore, candidates feel that even if they burn out at a Top Attractor company, the skills they learn there will pay dividends for the rest of their career.

10 Tips to Attract Top Talent with a Good Hiring Process

Many companies lose top talent due to a poor interview process.

Companies conduct interviews in the same way that they conduct business. Top talent knows what to look for in the interview process, so hiring managers should do the same. Below are 10 key tips to optimize the hiring process to attract top talent with a good interviewing process.

 

1. Do not treat candidates as mere applicants.

A bad hiring process is full of long waits.Top candidates know they are highly sought-after. They are regularly approached by recruiters or head-hunters and rarely apply to open jobs. Do not treat them as any other applicant; roll out the red carpet.

Respond to their inquiries and questions promptly. Be open and honest with them. If they are not a fit, or if hiring priorities change, let them know the real reasons why. In today’s fast-paced electronic world, news travels fast; if they are a highly respected professional in the industry, they will talk, and others will listen.

 

2. Respect their time.

Desired candidates are busy at their current company and do not have large windows of free time. Lengthy meetings during business hours are often convenient only for the hiring manager. Make the most out of their time. If they take time off to visit, be sure to make the most efficient use of their PTO with the line-up and meetings. Try to avoid multiple visits if possible. Use a virtual interview platform, if applicable. Virtual interviews save time, minimize scheduling hassles, and free up budget.

 

3. Train interviewers.

To land top talent, send the best. HR professionals with training in conducting interviews tend to ask robust questions to bolster excitement and engage the candidate’s interest. However, hiring managers and other interviewers may lack formal training in conducting an interview. Make training and resources available to interviewers well in advance, and present it as an employee development opportunity.

 

4. Make the most of each interview.

When possible, strive for a balance of interviewing styles, with a variety of personality types, interviewing experience, technical expertise, and tenure. A good strategy is to pair the candidate with a current employee who is succeeding in the role. An individual with energy, experience, and excitement around the opportunity promotes enthusiasm in the candidate, as well as giving legitimacy to the role.

A round-table discussion achieves many goals at once: it gets multiple interviewers on the same page and is an avenue for reviewing prepared questions, discussing interview strategy, and reducing haphazard preparation in busy departments where hiring managers are juggling multiple deadlines.

5. Prepare the interview environment.

The interview area will give the candidate a reasonable expectation of the company’s work environment. Candidates intentionally put themselves in hyper-observant mode and notice everything. Take a walk along the route an interviewee would take through the building, and observe the surroundings through their eyes.

Company perks—like a high-tech conference room, stunning office views, or trendy common area—should be on full display. Show off what makes the office unique and attractive.

 

6. Tailor the pitch.

Give each interviewee the courtesy of a personal approach. A list of 30 unoriginal interview questions grabbed hastily from a Google search will not only fail to impress, it will also waste the interviewer’s opportunity to build meaningful rapport. A good interviewer conveys that their hiring process involves thorough preparation.
Demonstrate that each candidate’s individual goals and interests are important to the company. How? Find out what is important to them, and then emphasize how the job will match those desires.

 

7. Tie everything back to career growth.

Top candidates do not change jobs, they make career moves. Most begin exploring new options in the pursuit of growth opportunities, often due to stagnant growth opportunities at their current employer. Explain in quantifiable terms how the position will benefit them beyond a mere paycheck. Hiring managers should have a detailed and compelling answer to the question, “Why would someone want this job?”

8. Listen more effectively.

Find out what this candidate cannot get from their current job, and then seek to highlight how this new role will meet those needs. Working with a recruiter is highly beneficial for this purpose. Candidates are generally more open to discussing career thorny points with a third party than during a formal interview. Professional candidates know better than to disclose the gory details about their current job in an interview, so avoid wasting time with transparent questions such as, “What do you dislike about your current manager?” Interviewees will easily sidestep with canned answers.

Ask inquisitive, open-ended questions to uncover a candidate’s motivators and goals. The goal is not to catch them off guard, rather to encourage the candidate to discuss their ideal work environment in frank terms. The details they omit are often useful clues to areas of dissatisfaction in their current jobs.

 

9. Time kills deals. Move quickly.

A good hiring process is efficient and prompt.Candidates hear actions, not words. A prompt, efficient hiring process is evidence of the speed of daily business within the team. The most sought-after candidates stay busy. Time is money for candidates as well as for companies, and the time investment for a full interview cycle represents a substantial opportunity cost for them.

The length of the average hiring process nearly doubled from 12.6 days in 2010 to 22.9 days in 2014 (source: Forbes). Each of those extra 10 days is an opportunity for candidates to respond to interest from competitors, continue conversations with other recruiters, and discuss their interviews with family and mentors. All of this translates to dwindling interest in the role. In addition, most candidates are frustrated with the bureaucracy and red tape that slows them down today. Demonstrate your company moves fast and makes decisions quickly.

 

10. Keep momentum high in the final stretch.

After making a selection, close the deal on the new hire. Make them an attractive offer promptly. The sooner a company is able to commit, the more likely the candidate will sign on. Delays show doubt, especially near the end of the interview.

Do not allow the interview process to hinder obtaining top talent. Keep it short. Pay attention to details. Focus on meaningful ways that the company can meet the needs of top candidates. Many organizations are only interested in what a candidate can do for them. Companies who focus instead on how they can attract the best employees with a strong hiring process will naturally rise above their competition.
